Abstract
基于社会认同理论,构建了一个责任型领导抑制员工反生产行为和离职意愿的跨层次被调节中介模型,并采用来自77家企业、875位员工、2个时间点的纵向配对数据,重点探讨了责任型领导对员工反生产行为和离职意愿的影响机制及边界条件.研究结果发现:组织认同中介了责任型领导与员工反生产行为和离职意愿之间的关系,组织伦理氛围负向调节组织认同在责任型领导与员工反生产行为和离职意愿之间的中介作用.
